Giving Constructive Feedback: Scenario-based eLearning
This concept project helps first-time managers give their team members constructive feedback.
Audience: First-time managers in a large corporation
Responsibilities: Instructional design, action mapping, storyboarding, eLearning development
Tools Used: Articulate Storyline 360, Mindmeister, Adobe Illustrator, Figma
The Problem
High turnover rates - The human resources team is seeing a trend of high turnover rates on teams led by newer managers.
Low eNPS scores - eNPS survey feedback is consistently showing a theme of complaints about the work environment feeling unconstructive and a lack of support and follow up from leaders.
Exit interviews have also confirmed that this is a common issue across the organization.
The Solution
A scenario-based eLearning experience that covers essential practices of giving constructive feedback and allows newer managers to practice giving feedback in a risk-free environment, helping them avoid common mistakes.
Development
I defined the performance problem and identified the top mistakes that managers make when it comes to giving feedback.
I created an action map and used it to develop a text-based storyboard for the project.
I designed visual mockups in Figma and used Adobe Illustrator to modify my assets.
I built an interactive prototype of the project in Articulate Storyline 360, and after obtaining feedback, I developed the project in full.
Action Map
I identified the business goal - to improve its eNPS score. The expectation is that this would be achieved when managers begin to apply effective constructive feedback techniques.
In this concept project, I acted as my own “subject matter expert” by leveraging research to help me identify essential actions that managers need to perform when giving feedback in the workplace.
Text-based Storyboard
I created a text-based storyboard to serve as the blueprint for the project.
I crafted a story with characters to immerse the audience in a life-like scenario requiring the application of constructive feedback techniques.
I identified the top three actions from the action map and designed prompts and questions around the actions.
I wrote 3 answer choices to each of the three questions - 1 correct and 2 distractors. I wrote a consequence for each incorrect and correct answer choice in a way that mirrors the realistic consequences of making that choice.
I introduced a mentor character that would be available to give guidance to the learner on-demand.
Visual Mockups
I created a mood board for inspiration, designed a style guide for consistency, and iterated on wireframes using Figma to envision the layout for each type of slide.
Interactive Prototype
I created an interactive prototype of the first scenario-based question using Articulate Storyline 360 and collected feedback on the functionality of the learning experience.
Full Development
After collecting and applying feedback from the prototype I developed the project fully in Articulate Storyline 360.
I incorporated True/False variables to track whether learners respond correctly or incorrectly on their first attempt to the question prompts. I used the variables to trigger a “Mentor” screen if the user answers correctly the first time. The purpose of this is to describe what would have happened had they selected an incorrect answer choice.
